Hiring for flight hardware in Germany: where the talent actually is

Every European space hardware company we work with starts from the same assumption: the people we need have space experience. Then they meet the arithmetic. The number of engineers in Germany who have personally qualified flight hardware — run a thermal-vacuum campaign, closed a non-conformance on a flight unit, signed off a mechanism for launch — is small, concentrated in a handful of primes and institutes, and mostly not looking.

The hiring plans, meanwhile, are not small. A single manufacturer scaling from prototype to serial production needs production management, shopfloor supervision, process and industrial engineering, AIT and test infrastructure, supplier quality, product assurance, and mechanical and thermal design — often all within the same year.

The companies that scale are the ones that treat space experience as a bonus rather than a filter. Four adjacent industries transfer particularly well. Semiconductor equipment trains cleanroom discipline, tolerance rigour and process capability thinking. Medical devices trains documentation, traceability and living inside a regulated quality system. Automotive validation trains test campaigns, failure analysis and design for qualification. Precision machine building trains mechanisms, materials and the practical business of making a small number of complicated things correctly.

What does not transfer automatically is the space-specific standards layer — ECSS, EEE parts scrutiny, the particular paranoia of a product you can never service. That layer is teachable in months to an engineer who already has the underlying discipline. Waiting six extra months for a candidate who already has it is usually the more expensive choice.

Geography matters too. Munich is Germany's strongest space cluster and also its most contested; the same Bavarian manufacturing base that makes it attractive means the technician and shopfloor layer competes with automotive and machine building on pay and shift patterns. Senior engineering roles widen dramatically once EU relocation is on the table. Shopfloor roles rarely do, and working German is usually non-negotiable there.

The practical sequence we recommend: separate your hiring plan into locally-sourced roles and wider-net roles before you start; write scorecards per role family rather than per vacancy; and put someone inside the business full-time who can learn your product once and apply it across every search. On a plan of ten or more parallel roles, embedded recruiters beat a queue of contingent agencies for the same reason internal recruiting beats it — context compounds.
